The diploma Is no longer the finish line | The Generation Z Shift: Conversations

Description

Modern education is undergoing a fundamental transformation as digital tools and AI strip schools of their historical monopoly on information. Because knowledge is now instantly accessible, the primary value of formal schooling has shifted from delivering answers to fostering critical judgment and soft skills like empathy and collaboration. Current data suggest that while young people are highly proactive self-learners, there remains a significant gap between academic curricula and the practical needs of the modern workforce. Consequently, the traditional boundary between graduation and employment is disappearing, requiring companies to view continuous professional development as an essential part of daily work. Ultimately, the role of the educator is evolving into a guide for navigating a complex ecosystem where learning is a lifelong, borderless journey rather than a finite phase of life.

Welcome to the Gen Z Shift, a podcast decoding Generation Z and Generation Alpha for leaders, brands, and changemakers. Based on the research and articles of Benoit van Kouwenberg, a European expert on Generation Z, Generation Alpha, and brand culture, each episode helps you understand the generations reshaping how we work, consume, connect, and live. Because the future isn't coming. It's already here. So I want you to imagine, just for a second. Crossing the finish line of a marathon.
Speaker #1
Okay, I'm picturing it. Lots of sweat.
Speaker #0
Yeah, exactly. You are completely exhausted, right? You've put in the months of training, the sweat, you've run the exact route they told you to run, and you just collapse across that painted line. And the race official walks up, hands you a medal, and says, great job, now do it again. Forever.
Speaker #1
Yeah, which sounds like an absolute nightmare, but I mean, that is essentially what the modern world is demanding of Gen Z right now. And it completely shatters, you know, the mental model most of us still hold about education, because For generations, we treated school exactly like that marathon.
Speaker #0
You do the work, you get the prize.
Speaker #1
Exactly. You do the coursework, you follow a highly controlled curriculum, and at the end, they hand you a diploma. You are officially educated. But the reality that Benoit van Kallenberg's research exposes is that, well, the diploma is no longer a finish line. The race just doesn't stop.
Speaker #0
And that is exactly what we are unpacking in today's Deep Dive. We are looking at this A rapidly shifting relationship between young people and the very concept of education.
Speaker #1
It's a massive shift.
Speaker #0
It really is. So whether you are a manager trying to onboard young talent and feeling, frankly, completely frustrated, or maybe an educator feeling the friction in your own classroom, or you are just someone trying to keep up with the sheer pace of change this conversation, is going to fundamentally reframe how you think about getting an education.
Speaker #1
Absolutely.
Speaker #0
And I think we have to start with this idea of the lost monopoly. Because for most of modern history, school had an absolute monopoly on knowledge.
Speaker #1
It really did.
Speaker #0
Right. Like it was the only building in town that had the answers.
Speaker #1
And, you know, that monopoly was built on a foundation of pure scarcity. If you think about the architecture of a traditional classroom, it assumes that knowledge only originates at the front of the room.
Speaker #0
Right. From the teacher.
Speaker #1
Exactly. The teacher held the information. The textbook held the verified facts. And therefore... Learning had to be strictly sequential.
Speaker #0
Meaning you go step by step.
Speaker #1
Right. You were forced to learn concept A to understand concept B so you could finally get to the interesting part, which is concept C. You couldn't skip ahead because you literally, physical, did not have access to the materials.
Speaker #0
It's like school is a very tightly controlled fixed menu restaurant. Yeah. You sit down and the chef decides you get the salad, then you get the soup, then the main course. Yeah,
Speaker #1
you definitely don't get to ask for the dessert first.
Speaker #0
Exactly. But Gen Z has grown up in this, like, all-you-can-eat buffet where they dictate the order of the courses entirely.
Speaker #1
Oh, 100%.
Speaker #0
If a teenager today wants to learn about, I don't know, inflation or how to master Photoshop or, like, the history of the Roman Empire, they don't wait for Econ 101 on Monday morning.
Speaker #1
No, they go to YouTube.
Speaker #0
Right, they fall down a Reddit rabbit hole or they ask AI. They might actually start with Concept C because it's the most interesting and then work backward to A only when they get stuck.
Speaker #1
Yeah. The underlying mechanics of how they acquire information have completely inverted. They jump between diverse sources. They rely really heavily on peer-to-peer online communities. And they only return to the foundational theory when they encounter a practical problem they can't solve.
Speaker #0
Right.
Speaker #1
So the institution hasn't become useless, but it has been demoted in a way. It is now merely one node in a much larger, much faster digital learning ecosystem.
Speaker #0
But I mean, I have to push back a little on how we frame this, though, because if a 19-year-old has this incredible self-directed access and they're pulling from all these different nodes, doesn't that mean they are actually more educated?
Speaker #1
You would think so, right.
Speaker #0
So why does the research repeatedly describe this dynamic in the classroom as a mismatch?
Speaker #1
Well, because having infinite access to information does not equate to having structured, synthesized knowledge. The mismatch that Van Kallenberg highlights isn't about the volume of facts available to the student. It is a fundamental clash of species. speeds.
Speaker #0
A class's speeds. Okay, explain that.
Speaker #1
So the traditional educational system is designed to move at the speed of a curriculum. It requires consensus, accreditation, pacing. But the student today moves at the speed of curiosity.
Speaker #0
Oh, wow.
Speaker #1
Yeah. And when a student who operates at the speed of curiosity sits in a classroom that operates at the speed of, say, a five-year-old curriculum, you get massive disengagement.
Speaker #0
Okay, so they are grazing at this infinite digital buffet. But, and this is the crazy part, the buffet just got... a massive steroid-injected upgrade.
Speaker #1
Oh, yeah. Generative AI.
Speaker #0
Exactly. Because it's no longer just searching for a recipe online. It's having a machine literally cook the meal and chew it for you. We have to talk about generative AI.
Speaker #1
We really do.
Speaker #0
Because having an answer instantly generated on your screen is very different from like the cognitive friction required to actually learn something.
Speaker #1
It is. The cognitive mechanics of learning are being severely disrupted here. And the OECD actually outlined this exact threat. in their 2026 digital education outlook.
Speaker #0
What did they find?
Speaker #1
Well, they warned that general-purpose generative AI can dramatically improve a student's immediate output. You know, the essay looks great, the code runs perfectly, without creating any lasting neural pathways or actual learning.
Speaker #0
Because the brain isn't sweating. Like, the cognitive heavy lifting is just being outsourced to the server.
Speaker #1
Precisely. To encode a memory, the human brain requires struggle. It requires the friction of not knowing, searching, failing. And finally understanding.
Speaker #0
And AI just skips all of that.
Speaker #1
It removes that friction entirely. It creates this illusion of competence. The student's performance looks vastly superior on paper, but their underlying comprehension hasn't shifted an inch. AI can make a student look brilliant long before it actually makes them smart because information is suddenly abundant, cheap, and instantaneous.
Speaker #0
Honestly, this is where I start to struggle with the reality of the modern classroom. Well, if a student can use AI to look instantly competent, Wait, aren't we just entering an era of educational counterfeiting?
Speaker #1
That's a good phrase for it, yeah.
Speaker #0
Like, how does a human teacher combat an entity that has infinite patience, never gets frustrated, and can explain quantum physics in the style of a pirate, if you ask it to? It just feels like a losing battle for the institution.
Speaker #1
Well, the mistake is trying to fight AI on its own terms. If a teacher tries to compete on who can provide the fastest or most accurate answer, I mean, the machine wins every time.
Speaker #0
Right. It's unbeatable.
Speaker #1
So the fundamental value of school has to pivot away from providing answers. The new mandate is teaching students what to do with the answers the machine gives them. Education has to become the business of teaching doubt.
Speaker #0
Teaching doubt. OK, walk me through what that actually looks like in practice. Because doubt sounds very abstract.
Speaker #1
Right. So when a flawlessly written, highly confident answer is generated in three seconds. Human judgment becomes the most scarce and valuable resource in the room. Teaching doubt means creating scenarios where students have to interrogate the output.
Speaker #0
Give me an example.
Speaker #1
So a teacher might present two conflicting AI summaries of a historical event, right? And then force the students to identify the underlying bias in the prompt that generated them. School becomes the designated space for friction.
Speaker #0
It's the friction again.
Speaker #1
Exactly. It's the one place where you sit across from a human being who looks you in the eye and says, Your logic is flawed, and here is why.
Speaker #0
Because you can't download that kind of interpersonal friction. You have to actually experience it.
Speaker #1
Yeah, and this shift is finally being institutionalized. Have you looked at the AI literacy framework that the European Commission and the OECD launched in June 2026?
Speaker #0
A little bit, but tell us about it.
Speaker #1
It's based entirely on this premise. They realize AI literacy isn't about teaching a kid how to write a clever prompt. It requires deep, critical thinking. understanding systemic contest, and engaging in debate.
Speaker #0
Real human skills.
Speaker #1
Right. It forces a student to publicly defend a position, or even more crucially, to realize in real time that they are wrong and gracefully change their mind.
Speaker #0
Which perfectly bridges us to the great paradox of the modern workforce, I think. Because we've spent the last 20 years telling students to, you know, learn to code, focus on data processing, master all these technical hard skills.
Speaker #1
Right. The STEM push.
Speaker #0
Exactly. Yeah. But if AI is now taking over that cognitive heavy lifting, what exactly is left for the humans to do?
Speaker #1
Well, the irony is that as technology reaches new heights of complexity, the abilities that distinguish us as fundamentally human are suddenly the most critical professional requirements.
Speaker #0
Like what?
Speaker #1
Empathy, complex communication, cross-functional collaboration, ethical judgment. And, you know, the ability to navigate disagreement without letting it devolve into a toxic conflict.
Speaker #0
You know, it's funny. We label those soft skills, which, let's be honest, makes them sound like optional fluff.
Speaker #1
It really does.
Speaker #0
Like the decorative parsley sitting on the edge of your resume's plate. Sure, it adds a nice pop of color, but no hiring manager is really ordering the ditch for the parsley. But based on the direction the research is pointing, those soft skills are actually becoming the main course.
Speaker #1
Oh, absolutely. Calling them soft is one of the greatest misnomers in modern business. There is nothing soft or easy about de-escalating a panicked client or reading the emotional undercurrents of a boardroom.
Speaker #0
No, that's incredibly hard.
Speaker #1
And young people know this. Deloitte's 2025 global survey of Gen Zs and millennials captured this awakening perfectly. 86% of Gen Z respondents now believe these human-centric skills are critical for their careers.
Speaker #0
86%?
Speaker #1
Yeah. And concurrently, 74% believe generative AI is going to directly disrupt how they perform their daily work.
Speaker #0
They see the writing on the wall.
Speaker #1
They absolutely do. They recognize that if a machine can write the code and draft the marketing copy, well, the employee who only knows how to do those technical tasks is obsolete. The deeply human capabilities, you know, the messy, emotional, nuanced interactions, those will be the absolute hardest things to automate. And physical schools, for all their faults, remain one of the very few environments where young people are forced to practice these complex human interactions at scale.
Speaker #0
OK, I hear the theory and it makes total sense. Gen Z needs these human skills. They need to learn how to apply judgment. But let's look at reality for a second.
Speaker #1
OK, let's do it.
Speaker #0
Is the current educational system actually delivering that prepared, highly calibrated human before they hit the job market?
Speaker #1
Yeah. This is where we run headfirst into what Van Kouwenberg identifies as the speed gap.
Speaker #0
The speed gap between the institution and the real world.
Speaker #1
Exactly. Systemic institutional change is agonizingly slow by design. Universities and school boards require stability to function. Right. Redesigning a curriculum to integrate AI literacy or advanced collaborative problem solving that can take years of bureaucratic approval.
Speaker #0
Years that they don't have.
Speaker #1
Right. Because technology doesn't wait for a committee vote. It evolves by the week.
Speaker #0
And the students are painfully aware they are caught in the middle of this gap.
Speaker #1
The anxiety is measurable, honestly. In that same Deloitte 2025 data, 24% of Gen Z respondents reported being actively worried that their higher education curricula were essentially irrelevant to the actual demands of the labor market.
Speaker #0
That is a huge chunk of students.
Speaker #1
And another 28% cited a severe lack of practical real-world experience as their biggest concern. They are sitting in lectures absorbing theory, but they are... absolutely desperate to see where that theory collides with reality.
Speaker #0
Which produces a very specific type of graduate that the research calls highly informed, yet unevenly prepared. And this is fascinating to me.
Speaker #1
Yeah, it's a great concept.
Speaker #0
Because they have this massive, sprawling, horizontal knowledge. Because of digital networks, they know a little bit about platform algorithms, a bit about emerging cultural trends. They dabble in crypto. They use five different AI tools. But they comp- Completely lack the vertical knowledge, the traditional professional codes and deep localized expertise that older generations were drilled on from day one.
Speaker #1
And the friction this creates in a modern office is palpable. You have two entirely different paradigms of professional existence trying to share a conference room.
Speaker #0
Right. So let me just step into the shoes of the frustrated hiring manager listening to this right now.
Speaker #1
Go for it.
Speaker #0
You are telling me I am supposed to hire a 22 year old who might genuinely understand AI workflows better than my entire executive team. But who doesn't understand the unwritten rule of how to pace a six-month project, or how to navigate standard office politics, or even how to write a professional email without sounding overly casual?
Speaker #1
I know, it sounds crazy.
Speaker #0
Why is that my problem to solve?
Speaker #1
Look, the frustration is completely valid, but clinging to it is bad for business. Managers just have to reframe the situation. This uneven preparation isn't a moral failing of the student.
Speaker #0
It's not laziness.
Speaker #1
No. It is simply a different profile of talent shaped by a different ecosystem. If organizations sit around waiting for universities to deliver the exact same perfectly polished, vertically trained 22-year-old they were hiring in 2005, they are going to waste years complaining about the talent pool instead of harnessing the talent they actually have.
Speaker #0
They're holding out for the linear, fixed-menu graduate. But the world is only producing buffet graduates now.
Speaker #1
That's a perfect way to put it. And because the buffet graduate arrives at the office with incredible technical agility, but missing those foundational professional codes, well, the burden of education doesn't magically evaporate after the graduation ceremony. The responsibility has to shift. Whether they like it or not, companies are being forced to function as an extension of the education system.
Speaker #0
Which leads us to the concept of the corporate classroom and this critical idea of continuous flow.
Speaker #1
Yes, continuous flow is key here.
Speaker #0
because the old model we all accepted was heavily compartmentalized into like three distinct boxes. Box one, you study. Box two, you graduate. And the diploma is the absolute finish line of your learning phase. Box three, you go to work and execute what you learn.
Speaker #1
But that compartmentalized model makes zero intuitive sense to Gen Z. According to the data, 70% of Gen Z respondents are actively developing new skills to advance their careers at least weekly. Weekly. And even more telling. 67% are doing this upskilling entirely outside of working hours. 88% say they highly value on-the-job learning. And 86% are practically begging for active mentorship.
Speaker #0
So they do want to learn.
Speaker #1
Exactly. This narrative that Gen Z is lazy or refuses to learn is fundamentally incorrect. They just don't believe learning is something that only happens inside a university lecture hall.
Speaker #0
But let's get incredibly practical for the managers listening. If the education burden shifts to the company, How do you actually implement that? Without just burning out your senior staff?
Speaker #1
That's a fair question.
Speaker #0
Because I imagine most managers hear corporate classroom, and they immediately picture having to run a horrible all-in-agent training seminar every Friday.
Speaker #1
Yeah, please don't do that. McKinsey's analysis of the AI era strongly argues against the Friday seminar approach. Learning and development cannot be an occasional isolated event that pulls people away from their actual jobs.
Speaker #0
Okay, so what should it be?
Speaker #1
It has to be contextual. continuous, and deeply embedded directly into everyday workflows.
Speaker #0
What does that look like day to day?
Speaker #1
For a manager, this means utilizing microcoaching. It means pulling that young employee into a complex client negotiation, not just to take notes, but to actively observe the communication dynamics. And then you follow it up with a dedicated 10-minute debrief on why you phrased a specific email the way you did.
Speaker #0
So it's right in the flow of work.
Speaker #1
Yes. You leverage their horizontal knowledge by letting them reverse mentor you on a new AI tool while you mentor them on the vertical professional codes.
Speaker #0
I love the reverse mentoring idea, but I do have to bring up the giant elephant in the room.
Speaker #1
Let's hear it.
Speaker #0
The classic undeniable management fear regarding return on investment. Why on earth should a company invest all this time, money, and senior bandwidth into constantly training Gen Z employees when statistically they have a reputation for job hopping every 18 months? Aren't you just paying top dollar to train your competitors' next senior analyst?
Speaker #1
Yeah, this is perhaps the most difficult mindset shift for legacy management to make. The old industrial equation was very straightforward. It was, we will spend two years training you because you will reward us by staying for 10.
Speaker #0
Right, that was the deal.
Speaker #1
But career trajectories are no longer linear, and technical skills decay much faster than they used to. So the new equation has to be, we train you continuously because learning is the actual job.
Speaker #0
Because if you don't train them... What happens?
Speaker #1
Well, the alternative is catastrophic for a modern business. The alternative is having employees who never leave but whose skills completely stagnate.
Speaker #0
Oh, that's worse.
Speaker #1
Much worse. You end up with a profoundly loyal but entirely obsolete workforce trying to compete in an accelerating world. The risk of them leaving is far less dangerous than the risk of them staying and not evolving.
Speaker #0
So bringing all of these threads together, the buffet learning, the AI illusion, the speed gap, The corporate classroom. If we step back, the core takeaway from Van Kallenberg's research is that we have to fundamentally destroy the boxes.
Speaker #1
Completely dismantle them.
Speaker #0
School, university, work, and training can no longer be isolated phases of a life. The diploma isn't a finish line. It's barely a checkpoint. The feature isn't a battle of school versus self-taught versus corporate training. It is one continuous, borderless flow of learning between all three.
Speaker #1
And the strategic advantage goes to those who recognize what... each phase of that flow is actually built to do. Schools and universities are there to provide social context, friction, and the defense of critical thought. The digital tools and AI provide the infinite speed, horizontal access, and personalization. And then the corporate environment provides the real world stakes, the practical application, and the mentorship. You cannot expect any single one of those to do the job of all three.
Speaker #0
So to you, our listeners, Whether you are the manager trying to harness this new generation, the educator trying to engage them, or you are just navigating your own career in this chaos, you have to embrace that continuous flow. You have to keep moving because the track never ends.
Speaker #1
Which leaves us with a highly provocative and perhaps slightly terrifying thought to ponder on your own. If learning is now a continuous lifelong flow happening weekly on the job, accelerated by AI and validated by peer networks, Will the traditional CV or resume eventually become entirely obsolete?
Speaker #0
Oh, wow.
Speaker #1
Because if a diploma is no longer a finish line, perhaps the employers of tomorrow won't care at all what degree you earned five years ago. Perhaps the only metric that will matter is your learning velocity, your proven measurable ability to adapt to entirely new, wildly complex information that just emerged last Tuesday.
Speaker #0
The finish line keeps moving, which means the race you're running right now is actually just a practice run for the next one. Therix for listening. The Gen Z Shift Audio.

Speaker #0
